اثر تقاضای شغلی، ابهام نقش، فراشایستگی ادراک‌شده، و حمایت سازمانی بر رفاه کارکنان

چکیده

پژوهش حاضر با هدف بررسی تأثیر تقاضای شغلی، ابهام نقش، فراشایستگی ادراک‌شده، و حمایت سازمانی بر رفاه کارکنان بر اساس مدل تقاضا‌ـ منابع شغلی صورت گرفت. این پژوهش از نظر هدف کاربردی و از نظر شیوة گردآوری داده‌ها پیمایشی است. جامعة آماری کلیة کارکنان دانشگاه رازی کرمانشاه بود که 490 نفر بودند و با استفاده از جدول مورگان 215 نفر از آن‌ها از دانشکده‌های مختلف و با روش نمونه‌گیری طبقه‌‌ای تصادفی به صورت نمونه انتخاب شدند؛ که به تناسب هر دانشکده نمونة مورد نظر انتخاب شد. ابزار جمع‌آوری داده‌ها پرسشنامه بود. تحلیل داده‌ها با استفاده از رویکرد مدل‌سازی معادلات ساختاری با روش حداقل مربعات جزئی از طریق نرم‌افزار Smart PLs3 انجام شد. یافته‌های پژوهش نشان می‌دهد تقاضای شغلی، ابهام نقش، و فراشایستگی ادراک‌شده سبب کاهش رفاه کارکنان و حمایت سازمانی سبب افزایش رفاه کارکنان می‌شود. بهبود رفاه و حمایت از کارکنان سبب موفقیت سازمان می‌شود و اگر سازمان کارکنان را مورد حمایت خود قرار دهد، آن‌ها احساس تعهد بیشتری به سازمان خواهند داشت و در جهت افزایش عملکرد و دستیابی به اهداف سازمان تلاش می‌کنند. از این رو یافتن عوامل مؤثر بر رفاه کارکنان امری ضروری است که می‌تواند سبب موفقیت سازمان شود.
