بررسی رفتارهای مخرب کاری و رفتارهای شهروندی سازمانی از منظر تفاوت‌های فردی کارکنان

چکیده

هدف این پژوهش، بررسی تفاوت‌های فردی کارکنان (ویژگی‌های شخصیتی و عوامل جمعیت­شناختی) به عنوان عامل پیش­بینی‌کنندة بروز رفتارهای مخرب کاری و رفتارهای شهروندی سازمانی است. جامعة آماری این پژوهش کارکنان شرکت بهره­برداری راه‌آهن شهری تهران و حومه (مترو) هستند. برای گردآوری داده‌ها، پرسشنامه و برای تحلیل داده­ها، نرم‌افزارهای SPSS و Smart PLS به‌کار گرفته شد. نتایج نشان داد ویژگی‌های جمعیت­شناختی (به‌جز تحصیلات) و همچنین، ویژگی‌های شخصیتی بر بروز رفتارهای مخرب کاری و رفتارهای شهروندی سازمانی مؤثرند. بر اساس این پژوهش، رفتارهای مخرب کاری با برون‌گرایی و استقبال از تجربه‌های جدید رابطه ندارد، اما با روان‌رنجوری رابطة مثبت و با سازگاری و وظیفه‌شناسی رابطة منفی دارد. همچنین، رفتارهای شهروندی سازمانی، ارتباط مثبتی با برون‌گرایی و وظیفه‌شناسی دارند، اما با سایر ویژگی‌های شخصیتی رابطة معناداری ندارند. نتایج این پژوهش نشان داد رفتارهای مخرب سازمانی را می­توان به دو نوع آشکار و پنهان تفکیک کرد و از آنجا که رفتارهای مخرب پنهان و کسانی که مرتکب چنین رفتارهایی می­شوند، به‌سختی تشخیص داده می‌شوند، پیشنهاد شده است عوامل مؤثر بر بروز چنین رفتارهایی در قالب پژوهش تجربی جداگانه بررسی شوند.
